I have just passed January '07 with Ajax and am trying to build for the future. Squad average age 23. Here are some of my youngsters:
Dor Malul,Sherman Cardenas,Bruno Mezenga,Omar Esparza(loand to Marsaille),Vedran Corluka,Ryan Babel,Oscar Ustari,Maduro,Sobis,Lindado
and signing in July:
Ruben Ramos
Manuel Ruz
Diego Biseswar

Is it better to loan these players out, give them a run in the reserves or in the 1st team? and is there a training schedule that aids development of youngsters whilst i know all players are different?

My main concern about loaning is that the feeder clubs etc. may not have the quality coaches I have but I guess if the league standard is good then they will learn from playing?

i only loan out my players when they reach 19-20 years (only if i think they will turn into good palyers) thats when i think they would be ready for first team football and they would have developed enough through training. why would you want to loan out Ryan babel anyway, i think he is more than good enough to be in the first team.

i think the ajax training created by Joor (in the Ajax system 2007 thread) is very good for developing your youngstars.

personally, i think half of those players could go straight into your first team anyway. when i played my ajax game, Maduro was one of the best DM's ive used, and Babel was a goal machine in the league. and players like Corluka and Ustari are better than the players already there

People have been asking me to do training guides for a while...before something is out..I'll give you the general strokes.

Personally there are two ways you can approach this. It all depends on your time horizon and your needs.

Assuming you are a premiership side and have all the resources that come with it. You may want to do this:

Springcleaning

Sort your side out, make sure you only have 17 players in your first team squad...15 is best. Then set all others to reserve squad. This makes it easier for you to manage your squad.

If you know where your shortfalls are its easier to manage later. If there are any players who don't play football in the week from your first team squad always make them go to the reserves for a week. Never let them sit there doing nothing.

Youth Development
How? You can send them out on loan or leave them in the Reserves. Different approaches for both.


Reserves
1. Make sure the assman uses your tactics, don't leave them there and forget about it.

2. If your reserves are big in quantity then make sure the worst of the lot go on loan or have "sale" signs around their necks. Back-ups should clearly be back ups.

3. If you have decided to develop them yourselves, then make sure they have a chance of playing, if the reserves are too big they won't. So ensure they get enough playing time by managing the size or taking over some matches yourself.

4. This approach can work very well for players between the ages of 19-21. There will be a spike in their development each time you introduce them in a senior game, and only if they play for more than 45 mins.

5. Use them for matches such as the league cup or early rounds, or against weak competition in the league. Another great competition surprisingly is the Champions League.

By balancing playing in the reserves and in the first team they will show a marked improvement.

6. To do this, you need to ensure that your training programmes are well suited. Create custom training programmes for the youth. You should ideally focus on their physical side and occassionally their technical skills.

However there does not appear to be too much of an offset if the natural fitness is low. It seems to affect their conditioining during a game.

Going on Loan
Its only a good idea to do this if they play. If they don't they're better off in the reserves..if its an u-18 player you can send him to a feeder club but only if he gets first team action. If he doesn't he will not develop. You can use your scouts to send you back game reports as well.

The downside of doing this is that sometimes their skills may not go up as much. I keep my average age of my squad at around 23 and sell off quite a few players every season. If you have a youth academy and state of the art training facilities, you should look at developing talent yourself.

Use your scouts to look for U-18 players and buy them while they are cheap, develop them and then introduce them to senior games for spikes. I usually use feeder clubs to send players who aren't good enough overseas too.

My feeder clubs are really places for my unwanted rejects to go now. My youth development is successful, each season I produce something like 4 young talents ready for first team action. I now have 6 top class strikers and 4 top class keepers all fighting for places, but some will go.

The key is managing your squad and planning. Always remember there is no better substitute for youth development then first team action. The spike in training is well worth the time. They should take around 8 games to show results.

Feeder clubs for development are only good if the league is equal to or just lower than your standard. Or else its not worth it
