it seems like the position will change automatically without my knowledge?
example: a player playing in AM suddenly exchange places with AML...
izit a bug or mean to be like that?

There is a swap players option but if you haven't applied this then it can happen after a "set-piece" (free kick, throw-in, ect...)

You also have to consider how much creativity settings and the players teamwork score, these will both affect how much a players sticks to instructions.
